| dc.description.abstract | This study investigates how tacit knowledge sharing (TKS) and codified knowledge sharing (CKS) shape workforce sustainability (WS) in Vietnam's luxury hospitality sector, with a particular focus on the mediating roles of service innovation climate (SIC) and well-being climate (WBC). Drawing on Conservation of Resources theory and Organizational Climate Theory, survey data from hotel employees were analyzed using structural equation modeling. Findings reveal that both TKS and CKS strengthen SIC and WBC, which in turn enhance WS. Importantly, the effects of TKS and CKS on WS are indirect, operating entirely through organizational climate mechanisms. Moreover, WBC was found to influence WS not only directly but also indirectly through SIC, underscoring an inter-climate pathway that links employee well-being with innovation. From a practical perspective, the results suggest that managers should foster both innovation and well-being climates to ensure workforce sustainability. SIC can be strengthened by implementing structured suggestion systems, allocating innovation budgets, and encouraging service experimentation. WBC can be enhanced by prioritizing well-being programs, stress-management initiatives, and mindfulness training to build psychological safety. Embedding tacit and codified knowledge sharing within these climate-specific initiatives enables hotels to create adaptive, supportive environments that sustain long-term workforce performance. | en |
