dc.description.abstract | Hybrid work has affected and transformed how organizations, big or small, operate and how employees engage with their work, especially in digitally driven sectors such as information technology (IT). In Vietnam, the hybrid work model has gained rapid traction after the COVID-19 pandemic, as businesses adapted to remote technologies while aiming to maintain collaboration and productivity. This study investigates the impact of hybrid work on employee behavior and psychological outcomes in Vietnam’s IT sector, with a particular focus on motivation, well-being, and organizational citizenship behavior (OCB). Based on the Self-Determination Theory, the research employs a mixed-methods approach combining qualitative interviews and quantitative analysis from a survey of 411 IT workers in multiple tech company based in Ho Chi Minh City. Key behavioral constructs examined include proactive work behavior, job crafting, and cognitive absorption, with perceived organizational support (POS) analyzed as a moderating variable. The findings reveal that hybrid work positively influences proactive behavior, job crafting, and cognitive immersion, all of which significantly enhance OCB. Cognitive absorption emerged as the strongest predictor of OCB. Furthermore, POS was found to strengthen the positive relationship between hybrid work and behavioral outcomes.
